Nepotizm ile duygusal tükenmişlik ilişkisinde psikolojik sermaye'nin rolü (kamu çalışanları örneği)

Özet
Bu tez çalışmasının amacı, nepotizm ile duygusal tükenmişlik arasındaki ilişkiyi, nepotizm ile psikolojik sermaye arasındaki ilişkiyi, psikolojik sermaye ile duygusal tükenmişlik arasındaki ilişkiyi ve nepotizm ile duygusal tükenmişlik ilişkinde psikolojik sermayenin aracılık rolü 'nün etkisini belirlemektir. Tez çalışmasının teorisinde, nepotizm, duygusal tükenmişlik ve psikolojik sermaye kavramsal olarak tek tek açıklanmıştır. Literatürde nepotizm, duygusal tükenmişlik ve psikolojik sermaye ile ilgili daha önceden yapılan ampirik çalışmalar incelenilmiş ve bu doğrultuda araştırma modeli oluşturularak hipotezler geliştirilmiştir. Hipotezleri test edebilmek amacıyla anket tekniği ile Bayburt il/ ilçe milli eğitim müdürlüğünde görev yapan yöneticilerden ve öğretmenlerden 455 adet veri toplanmış olup SPSS ve AMOS programları aracılığıyla gerekli analizler yapılmıştır. Yapılan analizlerin sonucunda nepotizm ile duygusal tükenmişlik ilişkisi pozitif yönlü ve anlamlı, nepotizm ile psikolojik sermaye arasındaki ilişki negatif yönlü ve anlamsız, psikolojik sermaye ile duygusal tükenmişlik arasındaki ilişki ise negatif yönlü ve anlamlı bulunmuştur. Ayrıca psikolojik sermayenin, nepotizm ile duygusal tükenmişlik ilişkinde kısmi aracılık etkisinin bulunduğu anlaşılmıştır.
The purpose of this thesis study is to determine the relationship between nepotism and emotional exhaustion, the relationship between nepotism and psychological capital, the relationship between psychological capital and emotional exhaustion, and the effect of the mediating role of psychological capital on the relationship between nepotism and emotional exhaustion. In the theory of the thesis, nepotism, emotional burnout and psychological capital are explained conceptually one by one. Previous empirical studies in the literature on nepotism, emotional burnout and psychological capital were examined and hypotheses were developed by creating a research model in this direction. In order to test the hypotheses, 455 data were collected from teachers working in the Bayburt provincial/district national education directorate using the survey technique and the necessary analyzes were made through SPSS and AMOS programs. As a result of the analyses, the relationship between nepotism and emotional exhaustion was found to be positive and significant, the relationship between nepotism and psychological capital was found to be negative and insignificant, and the relationship between psychological capital and emotional exhaustion was found to be negative and significant. In addition, it was understood that psychological capital had a partial mediating effect on the relationship between nepotism and emotional burnout.
